Where to read stories about the formation of small teams with inexperienced people?

I'm thinking of putting together a team of generalist designers from inexperienced hungry students. I assign myself the role of sales, manager, mentor, art director and quality controller - all in one. On neophytes, I want to lay down the very picking in graphic editors.
Scary. Throw, please, links to stories in the topic.

Freelancing remotely will be difficult, because. freelancing beginners sin more not with a lack of skills as such, but with a lack of discipline. They will cost you dearly in the first couple. And so, we have a huge number of studios that work this way, delegating tasks to freelance for beginners, the only problems are the quality of work, timing and communication.
It is unlikely that you will be thrown off to read something useful on this topic, tk. too individual. For starters, try to be a mentor for 1-3 people, delegate tasks to them, teach them, pay a penny for work. And there, when they are already older, you will still gain cheliks, and it will already be clearer how to work this way. But it seems to me that if your nerves are not of steel, there is not a lot of money, you will send mushrooms to the forest for the first three of them.

Take one well-fed but knowledgeable, convert him to your faith and empower him to make decisions within the framework of the tasks you have designated.

There are many problems with beginners:
1. Quality
2. High turnover for various reasons (Discipline, Your tasks get bored, Find full-time work)
3. Poor self-organization
2 and 3 points lead to the fact that the process of managing and finding new performers takes too much time .
1 and 3 leads to the fact that they can only be assigned to small projects with a small price.
