But how to find yourself an excellent (not good, good for a startup is not suitable) salesperson?

In theory, everything seems to be simple - we place ads on sites like headhunter or moikrug, and we tear out the candidate who was able to best sell himself to you.
In practice, you get standard offers at best. It feels like a person was taught to be a salesperson and work according to a script, but they themselves were not taught how to invent and write scripts.
They don't even try to contact me in a day or two to remind me of themselves (abandoned cart tactic).
..Well, there were a couple, but these are out of 200 candidates.
And at the same time, no one wants to work for a percentage (neither from profit, nor from a startup). Only for a fixed rate.

When nepotism rules in the market, the market falls, the competition is more or less and your product is not top 1 - it is quite difficult to find such a salesperson, as such are in top companies.
You can't just take it and say - sell yours too, because you put the risks on the manager. In fact, look for a free cow, also with boar fangs, the speed of a cheetah. In fact, anyone will shout - sell X goods for me, and I will give you a part of this - if the product is on the surface, then the question is immediately - why do you need him? :).
You must give a TOP product, a PROTECTED product (from counterfeiting, from the circulation of competitors - in order to work calmly and not see the filled market the same G in 2 months and then sit without money, legally, advertising, etc.), provide goods for a year (better ten years), provide product quality guarantees, cover related costs in full (telephone, office, car) and give guarantees that the salesperson will not collapse after 3 months of work, when he already has customers and, most importantly, that you will pay for obligations. Are you ready to give such guarantees? sure not.
Even in the film "The Wolf of Wall Street" there was an office, there were shares and there was a very large margin from these shares, the dude just put garbage on stream, but there was an office, and there was a set of entrepreneurs in the portfolio.
Conclusion: Sell your product to a salesperson :--) If you have made a cool service that they want, which is useful and which is exclusive - you will find one way or another, a matter of time. If not, prepare insurance (salary, advertising budget,
time ) prices, I made a flow of customers, but I didn’t hide my supplier’s phone number from the site that I made for this ..., I found a client - left directly, as a result, I lost 10 thousand and a week (and could have been more time), and nothing received, and why do I need such a relationship? People want a bid because they are not sure about the need for your product, that they will be able to fulfill the volume and will not be able to earn money for food.
Show people the opportunity to earn money and they will be drawn to you.
For example, a salesperson in a project can be replaced with an affiliate program, unless of course it is well thought out.
The percentage should be such that selling N pcs in a month. enough for bread and butter and sausage, plus a girl to the cinema to take.

I have worked a lot in sales and I can speak from experience.
There are only two options:
1. Dedicated budget for marketing and sales. = Good salary and motivation for salespeople.
2. If there is no budget, then only - A share in the company that will allow you to influence the product parameters. And according to the agreement on income.

If he does not fulfill the plan - this is either a bad plan or a bad salesman - figure it out, work out the situation, change the bad.
The variable part is exactly what should encourage the salesperson to sell more. Usually the salesperson falls short of his comfortable living minimum and does not seek to earn more.
As a result, it is very difficult to find a worker without a salary. To count on this, you need to really ignite it with your idea and product. And then the salesperson becomes not just a seller, but an entrepreneur whose business is to sell your product.
