Remote web studio, how?

Hello!
I apologize in advance to those who are already enraged by such questions, but I still want to ask.
Recently, remote work has become very popular, and therefore it is not very desirable to ignore this fact.
Having accumulated a good base of direct customers, I thought about creating my own team. I myself live in the city of Novosibirsk, which is a fairly large and promising city, and perhaps a full-fledged offline studio would be very useful, but the ability to do it all (well, or most) remotely haunts me. I must say right away that by remote work I do not mean hiring freelancers to develop products, which I will also take on freelance exchanges. Not! I mean renting a small office for myself and a couple of the most necessary specialists, as well as finding and hiring workers through job search exchanges who will work under an employment contract (fortunately, our country allows this to be done legally).
For those who already have management experience or who work in similar organizations, can you tell us more about how your work processes are set up?
Also advise good books/articles/courses in general, any materials on remote control (except for remote or rework - I have already read them).
And, most importantly, who knows similar development organizations that work successfully remotely (except for CSSSR - I know about them), especially if they are Russian companies.

2. The employment contract with remote freelancers prescribes all methods of interaction: the format of work, time tracking systems, the range (s) of activity (for conferences and discussions) by day / hour at the PC, all terms, risks, compensations are stipulated.
3. If you do not understand the desired topic (including labor costs for work) - look for a trusted person right away who understands it and can give an adequate assessment of the questions that have arisen.

I read the comments and people write that 200k is a small order. I don't understand one thing - what planet are you from? Go to any freelance exchange, where for 10-15k people are ready to make up and program a store, and 200k is not money for you.
