How to find an experienced hosting administrator?

For the past few years, I have dreamed of starting a hosting company. This moment has recently come and I plunged into the process of organizing hosting. At the moment, the process of technical implementation is underway, which, according to the plan, should allow launching in 2 weeks.
We will work on the products of the ISP company.
Primary set of services: hosting, domains, website builder (5 more products are on the way).
Hosting virtual, VDS and dedicated.

I am not an IT specialist, but all my life I have been a fan of computers and the Internet, and as experience has shown, I am not a bad offline organizer. Therefore, I understand that the main thing in hosting is support. Therefore, I ask you to share your experience or recommendations on the following issues:

1. How to find good admins? How many such specialists should work in relation to the number of clients (averaged by experience)? Can I work remotely or do I need to work in the office? (there is an office, and not just one, the question is how to do it right?)
2. Is it worth installing your own server right away? At the moment, the project is being launched according to the model of repurchasing tariffs at a discount from other hosters. According to the plan - to recruit a sufficient number of clients and install their own servers. How right?
3. Faced with the choice of a designer for clients, and did not find anything other than site.pro. Suggest alternative products please.

I can’t say by the number of clients for support, because someone must always be on shift and monitor and respond to zabbix, and there are also client requests. At first, of course, you can hire fewer employees or support yourself. When it starts to miss the minimum will be seen along the way.
1. You can search for freelance or acquire acquaintances, everything is like everywhere else.
2. It is worth starting with renting a dedik, about the colo already thinking if things go well.
3. Do not sell the designer, provide pre-installed CMS. Or spend money on maintaining your own designer, there was an experience when the designers died, and then the whole zoo inherited from them.
