How to find a decent PM in the gaming industry?

Hello dear seniors and seniors!

I am creating mods for Dota2, I already have a development team.
Now there is a need for a project manager to help organize the work of the team.
Of course, I would like it to be a PM who grew out of a game designer.
1) Should I hope to find a PM-game designer or should I be content with the usual PM
2) If I can not provide full employment and high salary, then how best to motivate a person, a percentage of future profits (in search of an enthusiast)?
3) Can an adequate PM help build a dream team?

Of course, there are a lot of plans, it would be stupid to stop at your first race))

Without a decent salary, it remains only to become a PM yourself . You seem to be motivated already. True, in relation to other members of the team it will be about the same - it will not be possible to go far on enthusiasm.

Of course, there are a lot of plans, it would be foolish to stop at your first race

If by plans you mean a bunch of ideas , then just the opposite: discarding ideas and forgetting about them is a common thing. Because they don't cost anything. Every person has them in abundance.

Alas, point 2 spoils everything.

given that now they are essentially 80% of the creation of the game, then for that kind of money you will not even find a Tajik. If you had at least an IP, and not oooh shit, then you could talk about

percentage of future profits
. try to search on thematic resources and choose girls - they are more adventurous (sorry, ladies, this is just life experience).
